Teaching the Teachers: Providing Effective Feedback in Medical Education

This project developed and implemented a two-part faculty development workshop on giving effective feedback to hospitalist faculty at an academic medical center. The goal was to improve faculty confidence and comfort with delivering feedback and to enhance resident ratings of feedback quality.<br /><br />A needs assessment informed the intervention and included a literature review, program survey data, aggregate faculty evaluations, and interviews with residents and faculty. Based on these findings, the team created a workshop using the SMART mnemonic as a framework for feedback delivery. Workshop A taught the SMART feedback tool and used small-group role-play with realistic scenarios. Workshop B addressed more challenging feedback situations, especially when learner emotions or cognitive state made feedback harder to deliver. Each workshop was offered twice to improve attendance flexibility.<br /><br />A total of 18 faculty attended Workshop A and 11 attended Workshop B. Pre- and post-session surveys showed trends toward improved self-reported knowledge and confidence. Knowledge increased significantly after Workshop B, while confidence improved numerically in both workshops but was not statistically significant. Resident evaluations of faculty feedback quality did not show a significant change during the short follow-up period, though the analysis was limited by low power and timing.<br /><br />Key lessons included the value of in-person role-play for authenticity and discussion, and the challenge of ensuring faculty attendance. The authors conclude that this easily remembered, outcomes-oriented workshop can be incorporated into faculty meetings or educational conferences to strengthen feedback skills in hospital medicine settings.
