Evaluation of Professional Development Differences for Inpatient and Outpatient Providers

This document summarizes a needs assessment of advanced practice providers (APPs) at UChicago Medicine to guide development of a Professional Advancement Model (PAM). PAMs are structured programs designed to support APP career growth, but existing models often overlook differences between inpatient and outpatient practice settings.<br /><br />The team used a qualitative hospital-level survey to examine professional development opportunities, interests, and barriers among inpatient, outpatient, and hybrid APPs. Of 205 APP respondents, 42% completed the survey: 35.1% inpatient, 34.2% outpatient, and 30.7% hybrid. A two-sample t-test compared inpatient and outpatient responses.<br /><br />Results showed that most survey questions did not reveal statistically significant differences between inpatient and outpatient APPs. However, inpatient APPs reported significantly more barriers to professional development than outpatient APPs (p = 0.00397). Common barriers included lack of mentorship, burnout, inadequate staffing, limited academic time, lack of professional time beyond clinical duties, lack of awareness of available opportunities, and unclear advancement pathways. APPs also reported a mismatch between their preferred areas of professional interest and their current involvement, suggesting unmet development opportunities.<br /><br />The conclusion is that although inpatient and outpatient APPs experience different barriers, they share similar interests and recognition preferences, indicating that a standardized PAM could serve both groups. The future PAM should prioritize opportunities in clinical excellence, medical education, and quality improvement to improve satisfaction. Next steps include using the needs assessment findings to create a business proposal for stakeholders, secure support, and eventually implement and evaluate the PAM through repeat surveys, retention, and satisfaction measures.
